Most lesson plans and training modules are structured around content delivery, not cognition — they present information without gaining attention, state topics instead of objectives, and end without any transfer activities. The result is training that looks complete on paper but produces learners who cannot apply what they were taught. Gagné identified that durable learning requires nine specific internal cognitive events to occur in sequence, and that instruction fails precisely when it skips the external triggers for those events.

Good — that learning outcome maps to an intellectual skill (applying a procedure under emotional pressure), which means Events 5 and 6 will carry the most weight in this design. Let me start with your first two events.
Event 1 — Gain Attention (triggers Reception): Open with a 90-second audio clip of a real escalating call — not a dramatized one, a messy one where the rep fumbles. Ask reps: 'What would you do at the 0:45 mark?' Emotional contrast grabs attention better than a statistic for this topic.
Event 2 — Inform Learners of Objectives (triggers Expectancy): State the objective in ABCD format: 'Given an angry customer call where the customer has interrupted you at least twice (Condition), you will apply at least two de-escalation phrases and reduce the customer's stated anger level within 90 seconds (Behavior + Degree), without supervisor intervention (Degree).' Reps need to know they're being trained to perform under pressure, not memorize a list.
How does that framing land? Want to adjust the degree of proficiency before we move to Events 3 and 4?
That's exactly right — the 90-second audio clip is a great hook. The objective feels precise in a good way. What comes next?
Event 3 — Stimulate Recall of Prior Learning (triggers Retrieval): Reps have two weeks of onboarding, so they've heard active listening principles. Before presenting new content, ask: 'Name one thing you already know about staying calm when someone is yelling at you — from onboarding, from life, from anywhere.' This surfaces existing schemas so new information can attach to something real rather than land in a vacuum.
Event 4 — Present Content (triggers Selective Perception): Chunk your de-escalation model into three labeled parts only — Acknowledge, Redirect, Resolve. Avoid a six-step list; cognitive load is the enemy of procedural skill acquisition under pressure. Use a simple visual anchor (a triangle) reps can reconstruct mentally mid-call.
Event 5 — Provide Learning Guidance (triggers Semantic Encoding): This is your highest-leverage event for this outcome type. Provide two worked examples: one where each phrase is used correctly with the reason stated aloud ('I'm using Acknowledge here because the customer hasn't felt heard yet'), and one error case showing what Redirect sounds like when deployed too early — and what happens. Contrast examples encode procedural skills far more durably than re-reading the phrase list.
The worked-example-with-reasoning approach is something we haven't done before. We usually just show the right answer. What does the practice and feedback section look like?
Event 6 — Elicit Performance (triggers Responding): Role-play in pairs using three scripted customer scenarios of increasing intensity. Critical design note from Gagné: this must be performing the skill, not discussing it. Reps speak out loud, use the actual phrases, and their partner plays the customer. Passive worksheet exercises won't trigger the Responding condition — the cognitive encoding requires active production.
Event 7 — Provide Feedback (triggers Reinforcement): After each role-play round, feedback follows this structure: which phrase was used, whether timing was correct (was Acknowledge deployed before Redirect?), and one specific adjustment. Gagné is explicit that feedback must be informative, not just confirmatory — 'good job' doesn't reinforce; 'you moved to Redirect before the customer acknowledged feeling heard — here's what that sounds like' does.
Event 8 — Assess Performance (tests Retrieval, formally): Two recorded audio scenarios the rep hasn't heard before. They write or state which phrases they'd use and at what moment. This tests retrieval under novel cues — confirming the skill was acquired, not just practiced with familiar scenarios.
Event 9 — Enhance Retention and Transfer (Generalization): Week 1: supervisor listens to one live call and debriefs using the three-part model. Week 2: a five-question scenario quiz via LMS with unfamiliar customer types. Week 4: reps identify a call where they used de-escalation and describe what worked — this generalization step is what converts a training behavior into a durable job behavior.

Robert M. Gagné (1916–2002) was a cognitive psychologist and Professor of Educational Research at Florida State University who also directed research for the U.S. Air Force Personnel and Training Research Center.
